At a certain level, working harder stops working.
The leaders you've invested in are high achievers. They're reliable, capable, willing to carry the load and that's exactly why you promoted them. But, the same instincts that got them there are now keeping them tactical. From where you sit, you are thinking or hearing:
She's excellent operationally, but she's not showing up strategically at the table.
He's still in the weeds and his team can't move without him.
We keep telling them they need to delegate more but nothing changes.

The Reframe
It's not a performance problem. It's an operating problem.
Your strongest leaders aren't struggling because they lack capability. Somewhere between Director and VP, the rules changed, and it's hard to articulate and teach the new ones. The behaviours that earned the promotion - saying yes, doing it themselves, being the most reliable person in the room - are the same behaviours keeping them tactical now.
The fix includes a small number of specific changes in how they operate, and it's learnable.

How It Works
Every engagement is grounded in data, not just conversation. We start with an assessment to get a clear picture of what's actually getting in the way - not just the presenting problem, but the pattern underneath it. The leader's manager is involved throughout to ensure the right behaviours are being targeted, and progress is visible to the people who matter.
From there, we work on one behaviour at a time, in real situations, over four to six months. Leaders leave with an operating plan they've built including what shifted, what they've learned about how they operate, what they're continuing to focus on, and what they need to sustain it.
